Abstract
Despite an increasing number of studies showing a positive relationship between collective organizational citizenship behavior (OCB) and unit or organizational outcomes, relatively little is known about the antecedents of collective OCB. We hypothesize that high performance work systems (HPWS) are positively related to collective OCB and the relationship is mediated by collective affective commitment. We obtained data on HPWS (rated by human resource managers), collective affective commitment (rated by president/vice-presidents), and collective OCB (rated by middle managers) from 454 firms. Structural equation modeling results largely supported the hypotheses. We discuss implications for theory and research on OCB.
