    Abstract

This study examined the predictors of employees' continuous improvement behavior as well as why and when the process affecting continuous improvement is attenuated or enhanced. More specifically, using a sample of 2,470 shop-floor workers, we found that high performance work systems predicted continuous improvement. We further found that this relationship was mediated by work climate. Additionally, we found that individuals' collectivistic orientation strengthened work climate's effect on continuous improvement. Theoretical and managerial implications are discussed.
